Every week, I speak with leaders and frontline staff who are passionate about the work they do, but there\u2019s no denying the strain on the system.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">More than 5.5 million Australians live with disability, and service providers are being asked to deliver quality, choice, and inclusion under increasing financial and regulatory pressure. According to the <\/span><a href=\"https:\/\/nds.org.au\/images\/State_of_the_Disability_Sector_Reports\/NDS_State_of_the_Disability_Sector_Report_2024.pdf\"><span style=\"font-weight: 400;\">National Disability Services (NDS) 2024 State of the Sector Report<\/span><\/a><span style=\"font-weight: 400;\">, many organisations are now questioning their long-term viability, with some even considering exiting the market entirely.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Incremental change is no longer enough. To build something sustainable, the sector needs new thinking and a more strategic approach.<\/span><\/p>\n<p>&nbsp;<\/p>\n<h2><span style=\"color: #c20030;\"><b>Workforce Sustainability and Retention<\/b><\/span><\/h2>\n<p><span style=\"font-weight: 400;\">After many years of recruiting across disability support services, I\u2019ve seen firsthand how workforce strain affects every level of care delivery. The <\/span><a href=\"https:\/\/www.nds.org.au\/resources\/workforce-census-2024\"><span style=\"font-weight: 400;\">NDS Workforce Census 2024<\/span><\/a><span style=\"font-weight: 400;\"> highlighted high turnover rates and a growing reliance on casual workers. A separate Health Services Union (HSU) survey found that 63% of support workers had left, planned to leave, or were considering leaving the sector, with 71% believing this was already impacting client safety and service quality.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Addressing this isn\u2019t just about pay. It\u2019s about valuing people, building clear career pathways, and creating workplaces where staff feel supported, safe, and proud of their impact. Investment in leadership development and culture isn\u2019t a \u201cnice to have\u201d; it\u2019s essential for sustainability.<\/span><\/p>\n<p>&nbsp;<\/p>\n<h2><span style=\"color: #c20030;\"><b>Financial Viability and Market Risk<\/b><\/span><\/h2>\n<p><span style=\"font-weight: 400;\">Many providers are doing their best with limited resources, but the financial data tells a tough story. A recent <\/span><a href=\"https:\/\/www.rsm.global\/australia\/\"><span style=\"font-weight: 400;\">RSM Australia review<\/span><\/a><span style=\"font-weight: 400;\"> found that more than half of disability organisations were operating at a loss just three years ago. Rising costs, workforce shortages, and increasing compliance demands continue to squeeze margins.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">For the sector to remain viable, providers need to balance purpose with commercial awareness by improving efficiency, diversifying income streams, and managing risk more proactively. Strong financial modelling and innovation can absolutely coexist with compassion.<\/span><\/p>\n<p>&nbsp;<\/p>\n<h2><span style=\"color: #c20030;\"><b>Quality, Choice, and Real Impact<\/b><\/span><\/h2>\n<p><span style=\"font-weight: 400;\">The government\u2019s <\/span><a href=\"https:\/\/www.disabilitygateway.gov.au\/document\/3186\"><span style=\"font-weight: 400;\">Australia\u2019s Disability Strategy 2021\u20132031<\/span><\/a><span style=\"font-weight: 400;\"> outlines a strong vision of inclusion and empowerment. But gaps remain, particularly around consistent data, outcomes measurement, and support for marginalised communities.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">The way forward lies in evidence-based decision-making and genuine co-design. Providers that engage deeply with participants, families, and communities are best placed to deliver services that reflect real needs and create lasting impact.<\/span><\/p>\n<p>&nbsp;<\/p>\n<h2><span style=\"color: #c20030;\"><b>What Comes Next<\/b><\/span><\/h2>\n<ul>\n<li style=\"font-weight: 400;\" aria-level=\"1\"><b>Build culture and capability:<\/b><span style=\"font-weight: 400;\"> Leadership, retention, and wellbeing strategies must go hand in hand.<\/span><\/li>\n<li style=\"font-weight: 400;\" aria-level=\"1\"><b>Adopt a commercial mindset:<\/b><span style=\"font-weight: 400;\"> Sustainable care relies on strong business foundations.<\/span><\/li>\n<li style=\"font-weight: 400;\" aria-level=\"1\"><b>Be transparent:<\/b><span style=\"font-weight: 400;\"> Align outcomes to the national framework and share progress openly.<\/span><\/li>\n<li style=\"font-weight: 400;\" aria-level=\"1\"><b>Advocate together:<\/b><span style=\"font-weight: 400;\"> Pricing, regulation, and workforce policy all need reform, and the sector\u2019s voice matters.<\/span><\/li>\n<\/ul>\n<p><span style=\"font-weight: 400;\">The disability sector has always been driven by purpose. Now it needs the right structures to support that purpose long term.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Having worked closely with many organisations through these challenges, I\u2019ve seen how much difference strong leadership and culture can make.
